5 Ways to Encourage Female Pipelines in Workplaces With International Women’s Day just around the corner and the looming mandatory gender pay gap reporting deadline in April, the topic of encouraging female talent in the workforce is more prevalent than ever. Recent research has revealed that teams that included women were more successful at logical analysis, coordination, planning, and problem-solving, while the Peterson Institute found that 30% female representation on boards could add six percentage points to a company’s margin. Now that the problem has been acknowledged, companies are now dedicating time and resources to finding solutions, all with the aim of closing the gap and increasing gender diversity. While some may suggest that businesses should simply hire more women, unfortunately, it’s not always that easy. Senior decision makers need to look at their existing workplace culture and start to implement innovative structures, policies, and procedures that make their company a welcoming place to work. Only then will the workplace become one that encourages development and growth. Here are five ways to encourage the attraction and retention of female staff: 1. Revise benefits packages In our candidate-led market, building an attractive benefits package is important to attract any candidate. In building a package specifically to attract women, consider what would be appealing â€" could you introduce childcare subsidies or extended maternity/paternity packages? Perhaps you could investigate flexible working or flexible start and end times to allow for school pickups and drop-offs? Allowing paid time off for medical procedures such as smear tests and mammograms, or introducing loans for weddings or children could also go a long way. 2. Clear progression paths A 2017 PwC survey found that female millennials and generation Zs ranked opportunities for career progression as the most attractive employer trait. Considering they are soon to dominate the workforce, having a clear structure in place for career progression is essential. Employers must demonstrate what is possible and ensure that there are pathways to match employees’ skills and ambitions. When said opportunities arise, every eligible member of staff should be considered equally â€" there’s no point in offering openings for progression without seeing them through. 3. Install leaders, mentors, and sponsors When it comes to role models in leadership, the pickings are slim for women. According to EY,  just 5% of Fortune 500 CEOs and 0.3% of FTSE 250 CEOs are female. Therefore, in order to foster an aspirational mindset, it is worth ensuring there are visible leaders and mentors within a company. Consider establishing a structured mentorship or sponsorship program where those in leadership positions can provide advice, advocate for and generally assist emerging talent. To keep them accountable, introduce incentives for the leaders, ensuring a valuable relationship. 4. Get in front of the right people Gone are the days where jobs are harder to come by â€" the nature of the 2018 market means that job seekers can be a lot pickier with the roles they apply for. This also means they are undertaking research into companies, looking for factors that may give one role the edge. Make sure you are at the top of their list by endeavoring to rank on industry lists, such as The Sunday Times 100 Best Companies and Fortune’s 100 Best Workplaces for Women. It’s also worth considering improved incentives for female referrals and re-considering where you are advertising â€" if you are using an agency, make sure it’s clear you’d like to see candidates of both sexes. 5. Like attracts like: diversify your hiring panel The law of attraction states that like attracts like. In the recruitment process, this translates to hiring managers hiring people that are like themselves. By introducing different personalities and perspectives into the mix, you’ll not only receive different opinions, but female talent will also be encouraged by the inspirational women sitting across from them. Make sure you follow the same interview structure as you would an interview with a man, asking all the same questions. This way, you can judge a candidate’s competencies on objective elements and not answers to left-of-center questions. And, I confess, I said Id never work with an INFJ, because they are too hard  to manage. But I retract everything after working closely with one. I met Carla when I was interviewing for someone to help me in my garden and the biggest qualification was that they didnt talk to me. Carla was fine with that. She wanted time to think. Gardening in peace and quiet was a good job for her. Except that I started talking to her. It started out just little conversations. Like, I bought a spaceship for the garden. I asked her if she liked it. She said it would look like a stepping stone without  the frogs that seem to have come out of the ship. She was right. Who knew she was an expert on garden spaceships? So she became my garden editor. I asked her if the chairs are good. She said, Be careful not to junk up the garden. I can see you might have a tendency to do that. She was right. So I told the boys no storing their  swords in the hydrangeas. When I decided to hire a driver, the only person I could imagine sitting next to all day was Carla. She knows a little about everything, she is curious about everything, and she has no problem being quiet for hours if I want to work in the car. I used to think INFJs were impossible to work with because they absolutely will not do something that doesnt line up with their values. But working with Carla made me appreciate that. Because first of all, if anyone has a tenuous grasp on their own values, its me, an ENTJ. So Carla is a good role model for me. But also,  maybe because  INFJs have an uncanny ability to see how things should be, probably because they  spend more time than most people noodling and thinking about the nuances of a given situation. The upside is that driving  around with Carla is like sitting next to a lie detectornothing gets past her. The downside of this superpower is that INFJs are shocked to know that other people dont see it that way. The obviousness of the truth frustrates the INFJ most. We will work in this course to leverage that truth-seeing ability to create  positive impact rather than frustration. Heres the course sign up. And heres the course plan: Day One:  Relationships: How to cultivate and care for important relationships 1. Learn to find someones type very quickly using your natural intuition about people. Knowing  others types will help you  craft realistic expectations for each person in your life. More than any other type, an INFJ is able to treat each person differently depending on their individual needs and personality. Which means that an INFJ needs to know what someones strengths and weaknesses are so the INFJ does not demand too much from that person. You will find that its freeing to not expect things of people they are not capable of delivering. 2. Choose the most meaningful friendships. No one understands you 100% so find people who can reliably connect with you on different aspects of your thinking. Find people who understand different parts of you and avoid expecting or even  demanding more from them than what they can give. 3. Cultivate the ideal family. Well talk about who to marry (dont marry someone who is emotionally needyyoure an F, but not that kind of F!) and how to get along with family members (just because you can see clearly what they should be doing doesnt mean they want you to  tell them.) Day Two: Parenting. How to raise ethical and productive kids. 1. Leverage your parenting superpower. An INFJ is being the best parent when they  leverage  their ability to see someones  needs.  An INFJ can see someones inner truth much more readily than other types can, and parenting is the time that this skill is most valuable to use. 2. Learn the three most important things for introverted parents to know. But well also talk about why those things are different for an INFJ  because unlike other introverts, the emotional intelligence of INFJs is very highs, and thats a trait you can really rely on in parenting. 3. Get good at giving yourself time alone without feeling guilty. Its imperative that you are able to take time to thinkthinking time is a big part of what makes you who you are. And  all the traits that make you great in relationships require you to have a lot of alone time to process  information. Day Three: Career. Find a workplace that is consistent with your values. 1. Find your most natural fit at the office. INFJs are very, very  good managers. INFJs bring the unique combination of the ability to get things done with the ability to create fulfilling environments for their direct reports. 2. Learn to pick organizations that fit. INFJs have a hard time finding work they like because, for the most part, employers pay employees to operate under a set of values that is not their  own, but an INFJ is not able to do that easilyits ethically unsound from  an INFJs perspective. So while an INFJ makes a great manager, when the  INFJ  dislikes the values senior management brings to the table, the  INFJs  are unable  to represent that as a manager. Its an INFJ conundrum: very competent but competent in a system they likely hate, or at least deeply disrespect. 3. Make solid plans. In this session we will make a plan for creating a work environment that is consistent with your values, and, when that environment feels hopeless, we will create an exit plan that you can useas many times as you need toto get a new job more consistent with who you are and what you have to offer. Day Four: Question and Answer You can ask any question and youll get an answer tailored for your type. I told Carla about the course and, while she is normally wary of all my sales tactics, she said, I would take this course just to meet another INFJ. Im not sure Ive met another in my whole life. This makes sense because INFJs are the rarest of all types. So I want to also add that the INTJ course led to a very vibrant Facebook group.  So Im sure the same thing will happen with the INFJs. How To Find Smart People to Follow On Twitter What if you could find smart people to follow on Twitter? Consider it another way to learn, stay current, and meet new people? Finding smart people to follow on Twitter does take some time on your part.   But so does networking. Can you just allocate 10 minutes a day to build your network on Twitter? How To Find Smart People To Follow On Twitter I have used a two-step process to follow people, which makes it easier to view tweets. Step One: follow Step Two: add to list I follow the person and then add them to a list (kind of like giving them a tag or category). To learn more about creating lists, here is a link to Twitters official instructions. As you think about why you are using Twitter, your lists might become more clear.   Here are some list   ideas: Target Companies Thought leaders Industry happenings Local News Job postings Personal Or, sometimes their profile info will give you a clue about what list to add them to.  In some cases, I wasnt sure where to list the people I followed.   So I didnt add them to a list.   Thats ok too. To give you an idea of what Im talking about, these are some of the lists Ive created based on MY personal goals and objectives: Career Experts Recruiters HR Pros Great Thinkers Social Media Personal Branding If any of these lists sounds interesting, you can follow my list (by clicking on the list and selecting follow) and reap the benefit of my list-building without needing to find and follow your own. 10 Ways to Begin Finding People to Follow on Twitter When you read a good blog or website, find their Twitter handle and follow that person or company (almost everyone has a Twitter icon on their site!) Assess what industries are of interest to you and your future so you have a focus. Find Top 10 lists and follow them (For example, there was just a post listing the Top X in Marketing, so clicked through each site and followed the people and companies) Follow followers (At your discretion) Use #FF (which stands for Follow Friday) and follow people who have been recommended Use Twitters Who to follow When you find someone to follow, see who they are following or what lists they have created and follow those that make sense Use LinkedIns feature to see who in your LinkedIn network is using Twitter # (whatever is of interest).   A hashtag is a way of sorting/filtering.   For example, search using the #job and you can find all the Tweets that contain the hashtag and the word job. Watch or join in on Twitter Chats focused on your industry.   (Here is an ongoing list of Twitter Chats and their information) and follow some of the cool people participating in the chat.
